Recognition & Retention case
Picnic Fulfillment faced critical challenges with onboarding and retaining the next generation of workforce. A previous initiative to drive commitment through performance-based rewards fell short: the incentive failed to resonate with frontline employees, offered no long-term value, and placed unsustainable extra workload on the team leaders.
As Senior Teamlead, I was responsible for the research, strategic concept, and both the visual and functional design of a new initiative, successfully transforming the previous performance-based system into a constructive longterm appreciation program.

My proposed setup
Stage 1: Welcome to the program

SHOPPER CAREER
The program kicks off on day one with the Onboarding Pass, which clearly outlines the trainee's goals. The team lead uses a duplicate copy as a guide during check-ins, providing structure and reducing their daily workload. This ongoing dialogue ensures that new hires feel supported and guided from their very first week. At every milestone, employees are recognized with a custom-designed pin on a personalized card, both designed by me. I successfully adapted this flexible concept to fit the unique workflows and structures of various locations. The result is a scalable program tailored to the next generation: onboarding steps are seamlessly facilitated, training goals are achieved, and employees feel truly valued—boosting both reliability and engagement.
